Training Crimes: Evaluation

In the first #TrainingCrimes episode we created in association with My First Trainers we looked at Training Needs Analysis while the second episode focussed on design and delivery.

In this concluding episode, we consider the topic of evaluation. DPG are the UK partner for the Kirkpatrick Programme so this is a topic which is close to our hearts.

No Alignment to the Business

This is one sure-fire way of making sure a training initiative falls flat on its face. You’d assume that aligning a solution to the business should be done at the beginning of the process and you’d be right in making that assumption. Starting with the end in mind from the offset is a good thing to do. Consider what the initiative is setting out to achieve and what measures could be used. It’s those that will help you demonstrate the value of the work that’s been done and the progress that’s been made to stakeholders.

No measurement of the impact of training

Time and money is precious. How do you know the investment has been worthwhile? How do you know that it’s been a success? Our Kirkpatrick Programme here at DPG is designed to help people measure the true impacts of the work done by L&D on many levels. You can find out more about that here.

Bribing the delegates

Feedback is crucial. If you truly care about making approaches to learning the best they can be, honest feedback is essential. It’s not about getting the best scores on the happy sheet! Take time to gather and assess the feedback you get from those making use of the learning on offer. These are your customers who will give you clues on how to make what you do even better for the future.

To get better at evaluating learning initiatives, you can find out more about our Kirkpatrick programme here.

What do you think? Have you come across these crimes before? What other crimes happen when it comes to evaluation can you think of? How can we avoid them?

Training Crimes: Design and Delivery

We continue our mission in association with My First Trainers to create a three-part series aiming to nip training crimes in the bud.

In the first episode we looked at Training Needs Analysis. In this second episode, we consider training crimes around design and delivery.

Over the top delivery

There is a need to have fun when learning, but it also needs to be appropriate to the subject and the audience. I remember working in one organisation where training was relatively new. I found in this setting, I had to think carefully about the content and the exercises that would be included to make sure I didn’t lose my audience. In a similar way, content that is too basic is likely to be boring and disengaging for those of a higher experience level. Judging your audience when designing sessions and being prepared to flex when delivering are important skills to have.

Common delivery crimes

60 slides, 300 bullet points seems to be the approach that some take when designing a training event. I’ve come across countless examples of designing sessions that starts with the design of a set of Powerpoint slides. Powerpoint is a tool amongst many and it doesn’t have to feature in every event. Some of the best sessions I can think of have lived without. Life can exist without Powerpoint! What about the pre-course activities that were mentioned in this episode? Have you ever been in a position where you’ve taken some time to get some pre-work done only to then find you didn’t need it. Annoying or what?

Choosing the wrong activities

Whatever activities you choose for your session must be right for the audience and for the content you’re covering. Essentially, they are to help people learn and if they’re not doing that, you really should question the point of including them.

Our CIPD Programmes in Learning and Development are designed to help people develop the skills around design and delivery that are needed to ensure organisational learning is a success. You can find out more about those here.

Training Crimes: Training Needs Analysis

Training Crimes are being committed all over the place and it’s time we put a stop to them! We teamed up with My First Trainers to create a three-part series focussing on such crimes.

In episode 1, we consider Training Needs Analysis.

Don’t bother with needs just offer them the first course available.

The episode looks at a scenario where a department manager talks about training and the member of the training department just offers a selection of two courses without further discussion. There are many stakeholders out there that believe offering out a catalogue of courses for people to pick from is the answer to all the needs the people in those organisations can ever have. There’s so much more to getting the right solution to hit the mark, isn’t there? It’s our job in L&D to influence the right solutions.

Training is always the answer

Or is it? Completing Training Needs Analysis to find out what the true learning needs are can often reveal there isn’t a training requirement in the first place and it’s something else that needs to shift. Or perhaps a course isn’t needed at all and a resource, quick reference guide, job aid or short video is all that’s needed. Training is not always the answer.

If training doesn’t work, repeat, repeat, repeat until it sticks

I’ve seen this before in organisations. The ‘…because they didn’t learn the first time around, let’s do it again’. Or it’s been twelve months since we did this, let’s go again! For example, how many compliance laws are interpreted by organisations as being the reason to repeat the same training each year. What other solutions can we find?

Our CIPD Programmes in Learning and Development are designed to help people develop the skills around Training Needs Analysis that are much needed to ensure organisational learning is a success. You can find out more about those here.
